 The Sporting Director Split

Henrik Soderberg

“[Crawford’s column] describes well the development in football and the future of the classic Sports Director role.” — Fredrik Söderberg, CEO, AIK Fotboll

Söderberg was responding to Daunté Crawford’s column for Training Ground Guru on the shift from the “unicorn” Sporting Director to leadership teams. Full piece here.

In April 2025, AIK Fotboll replaced its Sporting Director with two roles. In February 2026, the club published exactly how those roles work — and it matches the structural thesis above. This is what the disclosure confirms, and what it means for any club considering the same move.

The Structure

  • Recruitment Chief (Miika Takkula) — owns player decisions, squad planning and recruitment; the head coach, assistant coaches and scouting all report through this line
  • Strategy Chief (Jeremy Steele) — owns sporting strategy, performance standards and implementation across the sporting organisation
  • Head of Operations — sits under the Strategy Chief, running three departments: Physical Performance & Sports Science, Medical, and Logistics — each with its own named department head
  • Both senior functions report directly to CEO Fredrik Söderberg, who reports to the Club Board, with no overlap in mandate

Why It Holds Up

  • Structural Clarity — Board to CEO to two senior functions, zero ambiguity at any level
  • Functional Integration — Operations isn’t an afterthought bolted onto Strategy; it’s a full execution layer covering performance science, medical and logistics, each separately led
  • Role Impact Relevance — player decisions, coaching and scouting sit under one accountable function, undiluted by strategy or operations
  • Leadership Cohesion — both senior functions are required to work closely together while reporting to the same executive

Two dimensions remain unproven: Contextual Adaptability and Performance Culture. Those are tested under pressure, not confirmed by a disclosure.

The Part Most Clubs Miss

  • Splitting the title isn’t the fix — splitting it without an execution layer just relocates the overlap
  • Before restructuring: who owns player decisions, who owns strategy, who owns delivery — and do all three report somewhere clear?
  • Get this wrong and a club ends up with two unicorns instead of one

This is precisely the diagnostic Sentinel Sports Group runs for boards and ownership groups before a restructure goes live — decision rights, execution layers, reporting lines, stress-tested against a proven framework before the appointments are made, not after. Get in touch.
